Is there a role in my company that's turned over more than once in the last two years — and have I honestly asked why?
If my strongest manager left tomorrow, is their knowledge documented anywhere, or does it only exist in their head?
Does every manager in my company know exactly who to bring a hard decision to before they make it alone?
There's a decision I see companies make over and over again, and it feels productive right up until it isn't: a manager burns out, quits, and the company's immediate response is to open a req and go find a replacement.
Here's the problem. If the reason that manager burned out was structural — no support, no mentorship, no framework — hiring a new person into the exact same broken structure doesn't fix anything. It just resets the clock. You're going to be back here again in twelve to eighteen months, except now you've also absorbed the cost of turnover, the ramp-up time for the new hire, and the damage to team morale from watching a second manager struggle.
Today I want to walk through why recruiting is the wrong first move when a manager burns out, what's actually compounding underneath the surface when companies keep replacing instead of fixing, and what building real infrastructure looks like instead. This one's for HR leaders who are tired of backfilling the same role, and for CFOs who are quietly wondering why the turnover line keeps climbing even though every new hire looks great on paper.
This is a Cost of Winging It episode, which means we're going to talk about the kind of risk that doesn't show up all at once. It builds quietly, decision by decision, until one day it's a resignation letter or worse.
