Abstract: Organizations worldwide face unprecedented age diversity as demographic shifts, extended working lives, and evolving career patterns bring four to five generations into shared workspaces. While objective age diversity—the actual distribution of ages within teams—receives considerable research attention, emerging evidence suggests that perceived age diversity and social integration mechanisms play more decisive roles in shaping organizational outcomes. This article synthesizes recent empirical findings, particularly Mansoor et al.'s (2025) multilevel study of banking teams, with broader workplace diversity research to illuminate how social integration mediates the relationship between age diversity and performance outcomes. Analysis reveals that while objective age diversity positively influences employee wellbeing, perceived age cohesion critically determines team performance and turnover intentions. Organizations that strategically foster social integration through mentorship programs, inclusive leadership practices, and capability-building initiatives can convert potential generational friction into competitive advantage. Evidence-based interventions from financial services, manufacturing, technology, and healthcare sectors demonstrate practical pathways for cultivating age-inclusive climates that leverage complementary strengths across generational cohorts. The article concludes with a forward-looking framework emphasizing psychological contract recalibration, distributed knowledge stewardship, and continuous learning architectures as foundational pillars for sustaining multigenerational workforce effectiveness in an era of extended working lives.
