Good crew are expensive to replace. They are far less expensive to keep.
In this episode of Forward Watch, Karine Rayson sits down with Captain Kelly Gordon for a direct conversation about why crew development, wellbeing and practical support should never be dismissed as optional extras. They are business decisions that affect retention, continuity, onboard culture and the owner’s experience.
With almost 20 years in yachting, around 15 years as a captain and an earlier career as a chemistry professor, Kelly has always believed in the value of education. She explains why investing in courses, counselling, leadership development, crew housing and even something as practical as providing a second crew car can make the difference between a team that stays and one that continually turns over.
Kelly shares the example of a long-serving crew member who needed thousands of dollars in additional qualifications to move into commercial operations. Instead of losing a valuable member of the team, she proposed a tuition-assistance agreement. The company funded the training, the crew member committed to a defined period of service, and repayment would only be required if they chose to leave early.
It was structured, measurable and far less expensive than replacing years of knowledge and experience.
Karine and Kelly also tackle the more difficult questions. Should professional development happen during a crew member’s leave? How can captains prove the return on training to owners and management? What happens when yachts claim they want loyalty but refuse to invest in the people they expect to remain loyal?
Kelly’s answer is practical: show them why. Use the numbers. Explain what turnover really costs and demonstrate how investment protects operational knowledge, stability and the relationships built between crew, owners and guests.
Because owners increasingly want familiar faces aboard. They want people who understand the yacht, the programme and their preferences. That kind of continuity does not happen by accident.
It is built by leaders who recognise that crew investment is not charity. It is smart yacht management.
