18. Productivity or Dysfunction? Shifting team dynamics through Reversal Theory (with Larry Hirschhorn & Anna Reiche)

Team productivity or dysfunction: what tends to grab your attention? What if we were able to understand both modes with equal granularity? And what does it take to shift, even reverse a team dynamic in the moment?

In this episode of The Lateral Dialogues, we explore a fresh perspective on understanding group dynamics through the Reversal Theory for Groups, developed by Larry Hirschhorn and further advanced together with Anna Reiche. Moving beyond traditional approaches that primarily focus on dysfunctions and unconscious group processes, our guests introduce a framework that helps leaders, coaches, and consultants better understand how groups work effectively by paying attention to the relationship between motivation, emotions, and collective behavior.

Together, we examine how teams move between different 4 team motivational dimensions: challenge & consensus, purposeful & playful, performing & joining, and self-attunement & other-attunement. How moments of frustration, anxiety, or boredom can serve as signals for productive shifts rather than obstacles. The conversation also explores the concept of group signatures: the unique patterns through which teams naturally work, adapt, and respond to pressure. Through practical examples and reflections from consulting practice, we discuss how making these dynamics visible can strengthen team effectiveness, self-awareness, resilience, and psychological safety.

This episode invites leaders and practitioners to connect thinking and feeling more intentionally, recognize the emotional dimensions of collaboration, and develop a richer understanding of what enables groups to be both productive and human at the same time.
